<p style="text-align: justify;">Unir Liderazgo con Innovación y resultados es tarea diaria de muchos directivos y profesionales. Analizar cómo conseguirlo ha sido el esfuerzo de los participantes en el Management Talks organizado por el Club Excelencia en Gestión y Cegos Deployment y celebrado en la Talent Tower de ManpowerGroup en Madrid en el que han aportado sus testimonios Maria José Martin, de ManpowerGroup; Jordi Casas, de Otis; Joseba Arano de Calidad Pascual; y Julio Plaza de Metro de Madrid, coordinados por Juan Carlos Cubeiro, Head of Talent de ManpowerGroup.</p>\n
<p style="text-align: justify;">Los Management Talks son unos encuentros prácticos y dinámicos donde poder comentar, debatir y resolver entre todos los participantes las cuestiones planteadas a priori por cada uno de los asistentes. Es una reunión sin ponentes, sino de co-creación de soluciones entre todos los participantes, una forma de compartir experiencias entre profesionales, en un clima de confianza, generando benchmarking y aprendizaje.</p>\n
<p style="text-align: justify;">En esta ocasión, LIDERAZGO COMO CLAVE PARA LA INNOVACIÓN Y LOS RESULTADOS era el tema de debate y entre las opiniones que se escucharon se encuentran las siguientes. Hay que <strong>generar diferenciación frente a otras propuestas y promover el logro de los retos</strong>, si quieres ser el líder de un equipo en una organización. Tienes que saber, además, que estas premisas alcanzan mayores cotas de éxito cuando se apalancan en el despliegue de una cultura de innovación y de orientación al logro integrando, por ejemplo, los procesos clave, las habilidades y competencias de las personas o la participación de otros grupos de interés. Conseguir <strong>que todos los líderes se desarrollen</strong> aportando el mejor enfoque en sus respetivos ámbitos de gestión representa uno de los grandes desafíos.</p>\n
<p style="text-align: justify;">¿Hay unas competencias clave para la innovación y lograr resultados? Parece lógico deducir que siempre se ha requerido una serie de actitudes y conocimientos. Tradicionalmente se han desplegado numerosos programas de desarrollo del liderazgo en la alta dirección, siendo el colectivo de mandos intermedios formado fundamentalmente en conocimientos técnicos. En este sentido, existe una clara oportunidad para el desarrollo de este colectivo, especialmente al tratarse de un colectivo muy receptivo y activo en las actividades de desarrollo de su liderazgo.</p>\n
<p style="text-align: justify;">Para este desarrollo es <strong>clave contar con un modelo de liderazgo propio</strong>, yendo más allá de la definición de competencias. Este Modelo debería contemplar, siguiendo orientaciones del Modelo EFQM, la definición de quién es líder en la organización, las competencias y conocimientos clave que deben tener, el correspondiente mecanismo de revisión y mejora del liderazgo.</p>\n
<p style="text-align: justify;">En el encuentro se concretaron algunas competencias clave que los lideres deben desarrollar son: 1. <strong>Orientación al cliente.</strong> 2. <strong>Comunicación hacia abajo y capacidad de impulso y orientación al logro;</strong> 3. <strong>Anticipación;</strong> 4. <strong>Competencias asociadas a la digitalización y nuevas formas de trabajar.</strong> Se mencionó también alguna competencia “higiénica” como son la escucha, comunicación, asertividad, etc.</p>\n
<p style="text-align: justify;">La Innovación es un requisito imprescindible para la competitividad hoy en día y para conseguirla los líderes de las organizaciones deben crear un contexto, un marco, en el que la innovación tenga sentido. En este ámbito, deben ser impulsores del desarrollo de la innovación de manera constante diseñando un Modelo de Gestión sobre la base del diálogo con las personas y de la sencillez en su aplicación.</p>\n
<p style="text-align: justify;">Un tema de máxima actualidad y preocupación es la digitalización que, según los asistentes, puede convertirse en <strong>“Digiticidio”</strong>, <strong>desarrollar esta estrategia desde una perspectiva exclusivamente técnica, sin tener en cuenta, por ejemplo, el Área de Recursos Humanos</strong> que aporta la visión de las personas y el de Calidad con la correspondiente al cliente. <strong>Es importante que la transformación hacia la digitalización se acompañe con una transformación del liderazgo</strong> como motor de esta nueva manera de relacionarse. Es importante preguntarse si el modelo de negocio se transforma, cómo va a hacerlo el modelo de liderazgo.</p>\n
<p style="text-align: justify;">La digitalización aporta nuevas maneras de decidir, más datos, más objetividad en el análisis, más predictibilidad, etc. En este contexto es clave desarrollar un nuevo estilo de liderazgo que, por ejemplo, utilice las nuevas tecnologías en la relación con sus equipos, dinamice la actividad en base al análisis de datos de resultados y de rendimientos.</p>\n
<p style="text-align: justify;">Es obvio que los líderes son una pieza clave en la gestión del aprendizaje y del cambio en las personas que implica la digitalización y parece fundamental la orientación a la simplificación y la disponibilidad de los líderes. Hay que explicar los beneficios de la digitalización a los diferentes Grupos de Interés teniendo con cuenta su experiencia de uso y contexto.</p>\n
<p style="text-align: justify;">El nuevo Liderazgo exige actitud, ritmo y adaptación para que las organizaciones sean ágiles. El líder gestiona los miedos ante el cambio que aparece muy frecuentemente y es clave considerar la experiencia de las personas con mando en el ejercicio de su liderazgo y la explicación de los costes y beneficios asociados a la adopción de los nuevos sistemas y procesos de trabajo.</p>\n
<p style="text-align: justify;">Imposible abordar la digitalización, la agilidad o el liderazgo sin abordar también las peculiaridades que aportan los millenials. Y eso es así porque se comunican de forma distinta\u{A0} aunque tengan las mismas necesidades que cualquier otro colectivo. En general muchos de los millenials disponen de mejores tecnologías y medios de comunicación en su ámbito doméstico que en el profesional. Por otro lado, manejan códigos nuevos de comunicación (todo es más rápido, más sencillo, más efímero…). Es importante que las personas con mando que, en general, no van a pertenecer a este colectivo reconozcan estos nuevos paradigmas siendo capaces de salir de su zona de comodidad, con humildad y empatía.</p>\n
<p style="text-align: justify;">La clave en este colectivo es lograr que tengan desafíos en forma de retos claros, estimulantes y atractivos y conseguir un compromiso. De manera complementaria, los líderes deben ejercitar la confianza en el logro de estas personas si bien, debe conjugarse con una “vigilancia en la distancia” garantizando que el mix autonomía-resultado.</p>\n
<p style="text-align: justify;">Por otro lado, hay que considerar que todas las nuevas generaciones aportan nuevos puntos de vista y maneras de hacer las cosas que aportan disrupción o evolución y, por tanto, deben ser, al menos, consideradas en clave de escucha activa por parte de las personas con mando.</p>\n
